How to Hire a CFO in South Africa: A Guide for Employers

Hiring a chief financial officer or finance director is one of the most consequential appointments a South African business will make. The CFO shapes how the organisation plans, funds and reports on its growth, and increasingly sits at the centre of strategy, risk and stakeholder relationships. It is also a role where the strongest candidates are rarely looking for a new job. This guide explains how employers can approach the search with clarity, and what to expect from the market.

Start by defining what the role must achieve

Job titles in finance can conceal very different mandates. In an owner-managed company, a CFO may spend much of their time on cash flow, funding and the relationship with the bank. In a larger or regulated group, the same title can mean capital allocation, investor communication and board reporting. Before approaching the market, agree the three or four outcomes the appointment must deliver in its first eighteen months.

These questions usually sharpen the brief:

  • Is the immediate priority to stabilise reporting and controls, or to drive growth and funding?
  • Does the business need a technical specialist, a commercial partner to the CEO, or a combination of both?
  • How much of the role is operational, and how much is strategic?
  • Will the appointee inherit a capable team, or will they need to build one?

Understand which qualifications matter

In South Africa, the CA(SA) designation, awarded through the South African Institute of Chartered Accountants, remains the most widely recognised qualification for senior finance roles, and many employers treat it as a baseline. Other credentials, such as ACCA, CIMA, CFA or an MBA, can be equally relevant depending on the sector and the nature of the mandate.

Qualifications open doors, but they rarely decide the appointment. Sector experience, exposure to the right scale of business and a track record of leading change often matter more than the letters after a name. For financial services roles, familiarity with the regulatory environment, including the Financial Sector Conduct Authority and the Prudential Authority, can be essential.

Know where the strongest candidates are

The most capable CFOs and finance directors are usually employed, valued and not browsing job boards. Advertising a role generates applications, but it seldom reaches the person who is performing well elsewhere and would consider a move only for the right mandate.

A direct approach, supported by market mapping, works differently. It identifies who is doing the job at comparable businesses, what they have achieved, and what might motivate a conversation. Those conversations depend on established relationships and a reputation for handling approaches discreetly, which is why experienced search consultants add so much value at this level.

Assess leadership as carefully as technical ability

Technical competence is the entry requirement for a CFO. What separates a strong appointment from an average one is judgement and leadership. A thorough assessment should test:

  • Commercial judgement and the ability to challenge the CEO constructively
  • Credibility with boards, lenders and investors
  • The ability to build, develop and retain a finance team
  • Integrity and resilience when under pressure
  • Fit with the culture and pace of the organisation

Structured interviews, references from former CEOs and peers, and where appropriate psychometric assessment all help to build a rounded picture before an offer is made.

Plan for confidentiality and timing

Many finance appointments are confidential, whether because an incumbent is being replaced or because the business is preparing for a transaction. Confidentiality needs to be built into the process from the first conversation, including how the role is described to the market.

Timing deserves equal attention. Senior professionals often serve notice periods of a month or more, and some negotiate longer handovers, so the date a CFO is appointed and the date they start can be some distance apart. Employers who plan for this avoid unnecessary gaps in leadership.

Widen the search for transformation and diversity

Employment equity is a practical consideration for most South African employers. The most effective way to build a diverse shortlist is to widen the search at the beginning, rather than adjusting the shortlist at the end. A well-mapped market makes it possible to identify strong candidates from a broader range of backgrounds and to engage them early.

Frequently asked questions

What qualifications should a South African CFO have?

Most senior finance roles expect a CA(SA) or an equivalent professional qualification such as ACCA or CIMA, together with relevant sector experience. The right mix depends on the size, sector and complexity of the business.

Should I advertise a CFO role or use executive search?

Advertising can work for some roles, but the strongest candidates are often employed and not actively looking. Executive search reaches them directly and keeps the process confidential, which is why it is usually preferred for CFO and finance director appointments.

How long does it take to hire a CFO?

The time from brief to appointment varies with the complexity of the role and the availability of candidates, but employers should plan for several weeks to a few months, plus the successful candidate's notice period.

Can SET Consulting handle confidential finance appointments?

Yes. Confidential senior appointments are a core part of our executive search work, and we manage them with discretion at every stage.
